How to Choose an Applicant Tracking System (ATS): A Buyer's Guide

What to look for in an applicant tracking system: the must-have features, where AI screening helps and where it needs care, integration, pricing questions and how to run a fair trial.

An applicant tracking system (ATS) is where your hiring happens: job postings, applications, interviews, feedback, offers and onboarding. Choosing the wrong one means recruiters working around the tool in spreadsheets and email. This guide covers what to look for and how to compare options fairly.

Start with your hiring process, not the feature list

Before you look at any product, write down how hiring works today: who raises a requisition, who approves it, where candidates come from, how many interview rounds there are and who makes the final decision. Note where things get stuck. The right ATS removes those bottlenecks; extra features you will never use only add cost and complexity.

Must-have features

  • Requisitions and approvals so every opening is authorised before it is advertised.
  • Job posting to your careers page and job boards from one place.
  • A clear candidate pipeline with stages you can configure and move candidates through easily.
  • Duplicate detection so the same person applying twice, or through two agencies, is spotted.
  • Interview scheduling and structured feedback so every interviewer scores against the same criteria.
  • Offers and onboarding with approvals, documents and checklists, so the process does not fall back to email at the end.
  • Reporting on time-to-hire, sources, pipeline conversion and offer acceptance.
  • A searchable talent pool so good past candidates can be found for new roles.

Where AI helps, and where it needs care

AI can rank applications against a job's requirements, run first-round screening and interviews, and summarise results for the hiring panel. For high-volume roles this saves recruiters a great deal of time. But it needs care:

  • Ask how the system explains its scores. Recruiters should see why a candidate ranked high or low.
  • Ask how the vendor tests for bias, and whether you can review outcomes across groups of candidates.
  • Make sure people, not the AI, make the final hiring decision.
  • Check that candidates are told when AI is used and how their data is handled.

Verification and fraud

Fake degrees, inflated experience and proxy interviews are a growing problem, especially for remote hiring. Look at how a system supports background and document verification, identity checks during interviews, and verified records of a candidate's past employment and qualifications.

If you work with recruitment agencies

If agencies or staffing vendors supply candidates, look for a vendor portal where they can submit candidates directly against assigned jobs, with ownership and duplicate rules applied automatically. This prevents disputes and saves your team retyping CVs.

Candidate experience

Apply for a job in each system you are considering, on your phone. Count the steps, see whether you can track your application and notice how you are kept informed. A clumsy process loses good candidates, especially those who already have offers.

Integration and data

Check how the ATS connects to your HR system, email and calendar, video interviews and job boards. Ask where candidate data is stored, how long it is kept and how you can export all of it if you leave. Personal data rules in India and other countries apply to candidates as much as to employees.

Questions to ask about pricing

  • Is pricing per recruiter, per employee, per job or per hire?
  • Are AI screening, interviews or verification charged separately?
  • What does implementation and data migration cost?
  • What happens to the price as you grow?

Run a real trial

Shortlist two or three systems and trial each with one or two real vacancies, using your own recruiters and hiring managers. Score them on ease of use, time saved, reporting and candidate feedback. A trial with real roles reveals far more than any demo.
